Can someone explain the differences? I have all gen 3 pistols and will gen 4 mags work? What won't work?

All mags will work in your gun.

Only diff is the gen 4's have a slot on both sides for when you flip over the mag release. Gen 3 will work in gen 4 as long as you don't make your Glock a lefty.
