Title says it.

I have an 870 in 12 and 20 gauge, a savage 220, and a SP10...

I picked up the 870 in 20g to help get new shooters into skeet, but many of the shooters are smaller females (5'2"-5'4").  Even with male shooters they seem to be timid with the 20g with bird shot.

Should I look to pick up a nice semi or grab another 870/500 in .410? Maybe a savage 42 (other uses as well) or another O/U?

I gave my wife a Browning 28 ga. o/u.  She's got a slight build and handles it fine.  Soft shooter.

I would stay with the 12 or the 20 gauge so they can have some pride knowing they were able to handle a real shotgun. My thoughts are go with the largest they can handle so that way everything else is easy. Every female young kids I have taught over the years has been on my 870. The only thing I have changed on my shotgun is the Length of Pull. I like it shorter at 12.5 inches rather than stock 14 inch.

You won't find anything much softer shooting than a Remington 1100. Gas operated,relatively heavy. Great guns.

Especially if it's in 20.

My wife actually likes my old POS Winchester 1400, she's all of 5'5." Personally I hate that gun and think it kicks like a mule. But for some reason she can control it well. It may just be mindset on her part.

as OldMikey commented, an 1100 or 1187.... if you reload shot shells 12ga with 7/8oz load... if not 20 ga

Timid with a 20 gauge? Alright then...

Maybe those delicate people will have to step down to a .410?
