Movies dramaticize things but from the accounts of the guys involved was the station chief as big of an asshole as he is in the movie?

Probably not. They had to have a bad guy and obviously that wasn't going to be Clinton or Obama, at least if they wanted the movie to be made and shown in theaters. The station chief gave an interview and said that a lot of the events depicted in the movie didn't happen. Like at the end where he says he is going to stay to collect the evidence. He did say he was worried about sending people to assist the State Dept. people because he thought any QRF might get ambushed on the way, which is a reasonable enough concern.

One difference between the book and the movie was the CIA people were depicted as spoiled brats. In the book they mention one of the CIA case officers was prior military with combat experience in Afghanistan and that he took a position on the rooftop and helped in the defense. The movie had them all huddling inside waiting for someone to save them.
